companies have made provisions. The lower contributions
will show up in more turnover, absenteeism and lower
productivity. American Express has stated that caring for
dep endents i s and w i l l b e a m aj or w ork p l ace p rob l em and
a critical business issue.
Other practical spin-offs of this work-home equation will
be (1) the renewed sensitivity to recruiting issues emp l oy ees ch oosi ng m ore caref ul l y w h i ch com p ani es are
more attuned to home values - (2) employment equity
issues in the workplace (women, handicapped, minorities,
indigenous people), (3) issues involving the diverse workplace - roughly 48-50% in the Toronto area alone in the
year 2000 - (4) issues in labour relations - incorporating
the home part of the equation in new collective agreements, and (5) work scheduling issues.
The better organizations of the future know that they have
to ch ang e b y f actori ng i n m ore del i b eratel y th i s w ork home dynamic. Its not only a social and ethical necessity
b ut al so an econom i c one. E m p l oy ees w h o are not w or-

rying about home problems all day produce more, and


high productivity leads to increased profits. Workplaces
of th e f uture can no l ong er dem and onl y th e head of th ei r
employees, but must also include the heart as well. It
is estimated that 66% of all stress-related problems are
the result of abusive, unsatisfying, limiting or ill-defined
relationships in the workplace or out of it. The 1992 Royal
Bank Letter stated, Human resources management will
i ncreasi ng l y dw el l on m atch i ng corp orate needs w i th p ersonal needs as the competition to hire skilled, educated
and experienced workers intensifies.2 Treating people
as factors of production or as economic animals is just
not morally, practically and socially acceptable any more.
Enlightened organizations will value individuals and their
w ork .

reading this, lets think again.
Business is now starting to factor in things that are
impacting its very core processes all the time now. Of
course, the millennials, for good or bad, are hammeri ng at th e door and al so enteri ng i n and m ak i ng ch ang es
ab out w h at s g oi ng on i nsi de! A h ug e ch unk of th e
working population is beginning to say no to only being
organization people. Total commitment to organizations
is out because (1) commitment to the personal agenda
is trending in, (2) the increasing presence of women and
the push to a partnering model is more extensive, and
(3) people have longer memories now about how they
w ere treated duri ng th e recessi on. A s i n th e recessi on
of the early 80s, employees have experienced that even
though they may have given their best in some cases,
their all to the corporation when the going got tough
in the recession of the 90s, they were disposed of, got rid
of ; th ey w ere di sp osab l e. E m p l oy er-em p l oy ee l oy al ty w as
sacrificed to the god of restructuring.

Thus, the work-home equation looms larger than ever.
T h e Independent, a leading national daily in Japan,
recentl y sai d th at th e country s w ay of l i f e needs ch ang i ng b ecause p eop l e h ad b een used too readi l y as f odder
f or econom i c success. T h e y oung er w ork ers h av e now
discerned that they were just economic animals. In an
earlier Japanese recession, their bubble economy gave
way to credit card debts. suicides, and bankruptcy among
workers. Their feeling of being exploited by low pay and
l ong h ours th en b eg an p ush i ng th em to reth i nk th ei r
work equation.
The work-home equation says that both work and h om e
must be factored in now. Japan is but one example. Over
the years organizations have often stated that human
resources were their main resources. That sentiment
cannot be just words any more. While at one time I
would have bought into the value of a companys human
resources and even wrote an 873-page textbook with

the word resources in the title I no longer subscribe


to that notion. Human resources are often now also
seen as strategic human resources, that is, not only are
th ey resources to b e used by an organization but now
these tools, known as resources can have a strategic
focus as well. Ask yourself: is a person a resource like
any other resource? Can a person be viewed strategically as a means to an end? With fewer employees doing
much more work for more quantifiable productive goals,
organizations will have to be especially vigilant around
the human factor. Some may say, But we have the upp er h and; em p l oy ees need us; w h ere el se w i l l th ey g et a
job? True, in some cases. But employees who bite their
tongues by holding back workplace resentments, hostilities and cynicism for fear of losing their jobs only create
more problems in other ways for their employers. Rudy
Kuzel, local United Auto Worker president at a Chrysler
Corp. engine plant in Kenosha, Wisconsin, puts the matter very bluntly: Theres more than one way to be on
strike. All you have to do is exactly what the boss tells
y ou and th e p l ace w i l l sel f -destruct.
But there are additional elements to this workhome equation. Effective managers and supervisors have
always realized the importance of the link between the
employee and home. Today, there is not just a realization but a need to bridge this work-home dimension.
Many companies, such as Dupont Co., Marriott Corp.,
Stride Rite Corp., Time Warner Inc., Xerox Corp., Bank of
Montreal, and Johnson & Johnson have the equivalent of
a manager for the work-home issue. The Johnson & Johnson credo, for instance, has always guided the actions of
i ts em p l oy ees and h as b een adm i red b y m any duri ng th e
years. Now they have added the statement, We must be
mindful of ways to help our employees fulfill their family
responsibilities.
Practically speaking, the work-home equation begins to
be resolved in organizations when child care and work
option responsibilities are factored in. These are not the
only considerations, but organizations now understand
that one approach does not fit every employee. With
the onset of many single parents, and with women with
the main responsibilities often for children, it is obvious that child care provisions are critical if organizations
want to hold the attention of these female employees.
Many employees have elderly parents themselves now
w i th el der-care b ecom i ng a m aj or concern. A s f ar b ack as
2001 it was estimated that four million people in Canada
would be age 65 and over, with the greatest increase
being in the age group over 85 and that elder-care would
affect 80% of the Canadian workforce. It is now 2016.

The signs of the times are everywhere. Fewer employees,


more productivity. Knowledge workers, employer vulnerability. Global organizations, often unprotected employees. Shareholder value is god. The credo: all activities
in the firm must be geared to making ROI happen and if
employees get in the way, well, after all, they are simply
resources like any other resource and can be disposed
of or manipulated as seen fit. But some over the last
number of years have pushed back. Roman Herzog, for
example, who was president of Germany in 1998, stated
that it is not acceptable that the price of the shares of
the firm rises with the number of employees laid off.
This is tough stuff for those whose moral compass is
locked on the god of acquisitiveness.
We are, and have gone through, an enormous quantum
leap and change in the values we hold, the lives we live,

and the work we do. Indeed, future shock is now present


shock. Yet one thing we must always keep in mind: the
p urp ose of b usi ness i s not sh areh ol der return. T h e v al ue
maximization of shareholder investments should come
after a good product and firm, not the other way around
as i t i s f or m any b usi nesses. N o doub t b usi ness ow ners
m ust w ork di l i g entl y at i ncreasi ng sh areh ol der return b ut
th i s m ust al w ay s b e done i n l ock -step w i th al i g ni ng and
attuning itself to its first purpose of the first of business:
th e g ood of em p l oy ees and th en th e g ood of com m odi ties. The business must be organized accordingly. In this
way we stand a chance to gain balance something that
many in 2016 will say is quite out of whack. Ironically, in
talking with employees even ones who are diehard fans
of maximizing shareholder returns as the primary purpose of business will, at the end of the day, agree that if
this means that employees get trampled and outsized and
downsized and right-sized, etc., etc., that way of doing
business is ethically wrong. No wonder that going postal
and w ork p l ace v i ol ence h as i ncreased trem endousl y to
say nothing of home violence. We know those stories too
m uch b ecause th ey are f ront-and-centre on tel ev i si on and
i n th e dai l y new sp ap ers.
People now realize that having worshipped at the 80s
altar of greed and acquisitiveness has not brought happiness and serenity. Rather, its shadow or demon side
took over in many situations. We all know to well the case
stories of the Enrons of this world, the enormous salaries
and, if we take into account the notion of the common good we must say the unethical salaries for sports
figures. People realize that being some-one i s not th e
resul t of having or doing som e-thing, but rather, the fruit
of personal integrity and decision making, that is, valuing
the human. Even the 2015 reports in from earnings for
th e b i g b ank s i n Canada sh ow th e top w ag e earners are
exactly there at the top! The middle group of employees
and lower many have been downsized, a euphemism
f or g ot ri d of . T h i s statem ent m ay sound h arsh b ut i t i s al l
in line with the paradigm in use for the past 200 years:
mechanism. Mechanism means that life and especially
business is now quantitative, linear. What does not line
up with that dynamic is simply dismissed employees
or product lines. Sadly, we have been told that we live
i n a di sp osab l e soci ety b ut ev en m ore sad i s th at p eop l e
are now di sp osab l e. O ur m oral com p ass h as b een p ut
aside or broken. Its now profits before people. A cursory
reading of the fall of Rome unequivocally shows that he
m ai n p i l l ar h ol di ng ev ery th i ng tog eth er w as real l y th e
moral compass and community. It may have taken a few
hundred years for the total collapse, but it did happen.
